본 연구의 목적은 간호사의 학습지향성이 흡수역량에 미치는 영향, 흡수역량이 점진적 혁신에 미치는 영향, 학습지향성이 점진적 혁신에 미치는 영향을 설명하고, 학습지향성과 점진적 혁신간의 관계에 있어 흡수역량의 매개효과를 파악하는 것이다. 이를 위하여 본 연구는 일 개 지역의 대학병원 간호사를 대상으로 하였으며 설문지를 통하여 252명의 자료를 수집하였다. 자료는 SPSS 18.0과 AMOS 18.0을 이용하여 연구가설에 대한 실증분석을 수행하였다. 연구결과를 보면, 학습지향성은 흡수역량에 정(+)의 영향을 미치는 것으로 나타났고, 흡수역량은 점진적 혁신에 정(+)의 영향을 미치는 것으로 나타났으며, 학습지향성이 점진적 혁신에도 정(+)의 영향을 미치는 것으로 나타났다. 또한 흡수역량은 학습지향성과 점진적 혁신 간에 부분매개 역할을 하였다. 따라서 병원조직 및 간호조직은 변화하는 의료 환경에 적응하고 질적인 간호서비스를 제공하기 위한 방법의 일환으로 간호사의 학습지향성을 토대로 점진적 혁신을 이루는데 그들의 흡수역량의 매개를 고려하여야 할 것이다.

This study was to investigate the relationship among learning orientation, absorptive capacity and incremental innovation and to verify the mediating effect of the absorptive capacity. In order to verify the relationships and mediating effect, data were collected from 252 nurses with survey in a university hospital at a city to test theoretical model and its hypotheses. All data were analyzed using with SPSS 18.0 and AMOS 18.0. This study reports findings as follows: the relationship between the learning orientation and the absorptive capacity is positively related. there was a positive correlation between the absorptive capacity and the incremental innovation. The relationship between the learning orientation and the incremental innovation is positively related. Finally, the absorptive capacity played as a partial mediator on the relationship between learning orientation and incremental innovation. Based on these findings, the hospital organization including nursing part is considered with absorptive capacity between learning orientation and incremental innovation as a way of innovation in environment for health service and qualitative nursing service
