본 연구의 목적은 가정어린이집의 조직건강성이 영아교사 전문성에 미치는 영향에서 영아교사 행복플로리시의 매개 효과를 살펴보는 것이다. 본 연구의 대상은 경기도소재 가정어린이집에서 근무하고 있는 영아교사 236명이다. 전자 및 지면 설문조사를 통해 수집된 자료는 SPSS 25.0과 process macro 통계 프로그램을 활용하여 빈도분석, 기술통계분석, 상관관계분석, 위계적 회귀분석 및 매개효과 유의성 검증을 실시하였다. 연구의 주요결과는 다음과 같다. 첫째, 가정어린이집 조직건강성은 영아교사 전문성과 행복플로리시의 모든 하위요인과 유의한 상관관계가 있는 것으로 나타났다. 둘째, 가정어린이집 조직건강성이 영아교사 전문성에 미치는 영향에서 행복플로리시가 부분 매개 효과가 있음을 확인하였다. 따라서 가정어린이집의 조직건강성이 높아지면 그 조직에 소속된 영아교사가 긍정적 정서를 갖고 몰입, 의미, 관계, 성취, 신체적 건강수준을 높여 행복플로리시를 발현시키고, 결과적으로 영아교사 전문성이 향상됨을 알 수 있다. 본 연구결과가 영아교사의 전문성 증진을 위한 프로그램 개발과 가정어린이집 조직건강 성향상을 위한 기초자료로 활용되기를 기대한다.
The purpose of this study is to investigate the mediating effect of infant teachers’ flourishing on the influence of home daycare center organizational health on infant teachers’ professionalism. Data were collected through electronic and paper surveys from 236 infant teachers working at home daycare centers in Gyeonggi-do. The data were analyzed using SPSS 25.0 and the Process macro-statistical program and included frequency analysis, descriptive statistical analysis, correlation analysis, hierarchical regression analysis, and mediation analysis.
The main results are as follows. Firstly, there is a significant correlation between the organizational health of home daycare centers and all sub-factors of infant teachers’ professionalism, as well as flourishing. Secondly, it was confirmed that flourishing partially mediates the influence of home daycare center organizational health on infant teachers’ professionalism. Therefore, when the organizational health of a home daycare center improves, it is observed that infant teachers increased positive emotions, engagement, meaning, relationships, achievement, and physical health, leading to the manifestation of flourishing. Consequently, this contributes to the enhancement of infant teachers’ professionalism.
These results are expected to be utilized as foundational data for the development of programs aimed at improving the professionalism of infant teachers and enhancing the organizational health of home daycare centers.
