본 연구는 MZ세대 직장인의 혁신 행동과 프로틴 경력 태도, 상사의 코칭리더십 및 일과 삶의 균형(WLB)의 매개효과를 분석하기 위한 목적으로 수행되었다. 이를 위해 MZ세대 직장인 367명의 응답 데이터를 분석에 활용하였다. 본 연구에서는 가설검증을 위해 SPSS 23.0을 활용하여 기술통계 분석 및 변수 간 상관분석을 실시하였으며, 매개효과의 경우 Baron과 Kenny(1986)가 제시한 4단계 매개효과 분석을 사용하였다. 매개효과 유의성 검증을 위해 Sobel test를 활용하였으며 분석 결과는 다음과 같다. 첫째, 프로틴 경력 태도는 WLB와 혁신 행동에 정(+)적인 영향을 미친다. 둘째, 상사의 코칭리더십은 WLB와 혁신 행동에 정(+)적인 영향을 미친다. 셋째, WLB는 혁신 행동에 정(+)적인 영향을 미친다. 넷째, WLB는 프로틴 경력 태도와 혁신 행동 간의 관계를 부분 매개한다. 다섯째, WLB는 상사의 코칭리더십과 혁신 행동 간의 관계를 부분 매개한다. 이상의 연구 결과를 바탕으로 본 연구의 의의와 시사점 및 제한점을 논의하였다.

The goal of the study is to validate the mediating effect of work-life balance (WLB) by evaluating the relation between the MZ generation’s protean career attitude and supervisor’s coaching leadership and innovative behaviors. Date collected from 367 office workers belonging to the MZ generation were analyzed for the study. To assess the validity of the hypothesis, descriptive statistical analysis, and intervariable correlation analysis were performed using SPSS 23.0. The mediating effect was verified using Baron & Kenny's four-step procedure, while the significance of the mediating effect was verified using the Sobel test. The results yield five important findings. First, protean career attitude positively correlates with WLB and innovative behavior. Second, the superior’s coaching leadership has positive effect on WLB and innovative behavior. Third, WLB has a positive influence on innovative behavior. Fourth, WLB has a partial mediating effect between protean career attitude and innovative behavior. Firth, WLB has a partial mediating effect between the superior’s coaching leadership and innovative behavior. Based on the result, the significance, implication of this study were discussed.
