본 연구는 유아교사의 교직선택동기와 교직헌신의 관계에서 직무스트레스가 매개효과가 있는지 알아보고자 하였다. 이를 위해 G시와 J도의 유아교육기관에 근무하는 유아교사 570명을 대상으로 설문을 실시하였고, 구조방정식분석을 실행하였다. 연구결과 첫째, 교직선택에서 능동적 동기는 교직헌신에 정적 영향을 미쳤으나, 수동적 동기와 물질적 동기는 교직헌신에 영향을 미치지 않았다. 둘째, 교직선택에서 물질적 동기는 직무스트레스에 부적 영향을 미친 반면, 수동적 동기는 정적 영향을 미쳤으며, 능동적 동기는 직무스트레스에 영향을 미치지 않았다. 셋째, 직무스트레스는 물질적 동기 및 수동적 동기와 교직헌신 간 관계에서 매개 효과를 보였다. 물질적 동기가 높은 교사는 직무스트레스가 낮아 교직헌신이 증가한 반면, 수동적 동기가 높은 교사는 직무스트레스가 높아 교직헌신이 감소하였다. 본 연구결과는 유아교사의 교직헌신을 높이기 위해 교직 입문 전에 교직에 대한 능동적 동기를 갖도록 돕고, 유아교육현장에서는 교사들의 직무스트레스를 낮추는 것이 중요함을 시사한다.

This study aimed to examine the mediating role of job stress in the relationship between early childhood teachers’ motivation for choosing teaching profession as a career and commitment to teaching. Employing structural equation modeling, we analyzed the self-report data of 570 teachers who work in early childhood education institutions. This result indicated that teachers’ active motivation for choosing teaching profession as a career was positively associated with their commitment to teaching, whereas the other two types of motivation for choosing teaching profession as a career had no direct effect on teachers’ commitment to teaching. Second, teachers’ passive motivation for choosing teaching profession as a career had a positive effect on job stress, whereas teachers’ material motivation for choosing teaching profession as a career negatively influenced job stress. Third, teachers’ passive motivation and material motivation for choosing teaching profession as a career had significant indirect effects on their commitment to teaching via job stress. These findings highlight the importance of having an active motivation for choosing teaching profession as a career before the first year of teaching and experiencing less job stress in the field in order to increase teachers’ dedication and commitment to teaching and students.
