본 연구는 구성원들이 인식하는 관리자의 진성리더십이 구성원들의 태도 및 행동 즉 상사에 대한 신뢰, 직무만족, 협력행동에 미치는 영향을 실증연구를 통하여 살펴보아 진성리더십의 중요성을 강조하고자 한다. 실증분석을 위하여 여행업에 종사하는 구성원들을 대상으로 설문조사를 실시하였으며 총 305부의 설문지를 유효한 표본으로 파악하고 본 연구에 사용하였다. 실증분석 결과는 다음과 같다. 첫째, 진성리더십 하위개념인 투명성, 도덕성, 균형 잡힌 처리, 자아인식 모두 상사에 대한 신뢰에 정(+)의 유의한 영향을 미치는 것으로 나타났으며 그 중에서도 투명성이 상사에 대한 신뢰에 가장 크게 영향을 미치는 것으로 나타났다. 둘째, 상사에 대한 신뢰는 구성원들의 직무만족에 정(+)의 유의한 영향을 미치는 것으로 나타났고 셋째, 직무만족은 조직 내 구성원들 간의 협력행동에 정(+)의 유의한 영향을 미치는 것으로 나타났다. 조직 내 구성원들의 협력적인 행동을 형성하는 데 있어 진성리더십 그 자체도 매우 중요하지만 상사에 대한 신뢰를 구축하고, 구성원들의 직무만족 수준을 높이는 것 까지 고려해야만 더욱 높은 효과를 볼 수 있다는 것을 실증적으로 제시한 데에 본 연구의 의미가 있다. 또한 본 연구를 통하여 진성리더십의 중요성과 효과성을 입증하였으며, 리더십 개발 및 교육에 도움을 제공할 수 있는 연구가 될 것으로 기대한다.

This study is intended to identify the influence of authentic leadership of a manager recognized by members on the trust towards senior workers, job satisfaction, and cooperative behaviors through practical research and emphasize the importance of authentic leadership. For the practical research, survey was conducted on employees in the tourism industry, and total 305 copies of survey were used as valid sample for this study. Results of the practical analysis are as follows. First of all, sub-concepts of authentic leadership including transparency, ethics, well-balanced process, and self-awareness positively influenced on the trust towards senior workers. Among them, transparency turned out to influence on the trust towards senior workers the most. Secondly, trust towards the senior workers turned out to positively influence on job satisfaction of members. Third, job satisfaction turned out to positively influence on cooperative behaviors among members in the organization. Authentic leadership is very important when forming cooperative behaviors among members in the organization. However, this study is meaningful in that it practically suggested how a higher level of synergic effect was to be feasible by considering an improved level of job satisfaction of members. In addition, this study has proved the importance and effectiveness of authentic leadership and is expected to support the development of leadership and education.
