이 연구의 목적은 대기업 근로자의 무형식학습과 학습동기, 상사의 학습지원 및 학습문화의 관계를 구명하는데 있다. 무형식학습의 효과를 분석하기 위해 무형식학습을 무형식학습 활동과 무형식학습 결과로 구분하였으며, 내재적 학습동기, 외재적 학습동기, 상사의 학습지원 및 학습문화와의 관계를 분석하였다. 연구의 모집단은 국내 대기업 근로자이며, 위계적 회귀분석을 실시하여 각 변인관의 관계를 검증하였다. 연구 결과는 다음과 같다. 첫째, 무형식학습 활동은 무형식학습 결과에 정적인 영향을 미치는 것으로 나타났다. 둘째, 외재적 학습동기, 상사의 학습지원, 내재적 학습동기, 학습문화 순으로 무형식학습 결과에 유의미한 정적인 영향을 미치는 것으로 나타났다. 셋째, 내재적 학습동기, 외재적 학습동기, 상사의 학습지원 및 학습문화는 무형식학습 활동을 매개하여 무형식학습 결과에 부분적으로 정적인 영향을 미치는 것으로 나타났다. 이러한 연구결과를 바탕으로 논의 및 향후 연구를 위한 제언을 제시하였다.
The purpose of this study was to identify a relationship among informal learning, learning motivation, leaders’ learning support and learning culture in large corporations. The population for this study was employees of large-sized corporations in Korea. After screening the data, 259 responses were used for statistical analysis. Descriptive statistics were used for data analysis such as frequency, average, standard deviation, T-test and F-test. To estimate parameters of proposed research model, correlation analysis and hierarchical regression analysis was used. Then, to identify the mediator effect, bootstrapping analysis was used. The findings of the study were as follows: first, workers of large corporations’ level of informal learning outcome and informal learning activity were higher than normal. Also workers of large corporations’ level of informal learning outcome was affected by position. Second, informal learning activity had a positive effect on informal learning outcome. Third external learning motivation, leader’s learning support, internal learning motivation and learning culture in regular order had a meaningful positive effect on informal learning outcome. Fourth, informal learning activity had positive partial mediating effect between informal learning outcome, internal learning motivation, external learning motivation, leaders’ learning support and learning culture. Lastly both theoretical and practical recommendations were suggested.
