본 연구는 항공사 상위클래스 교육훈련의 높은 성과를 위해 학습전이에 영향을 미치는 다양한 요인들을 선행연구를 통해 도출하고, 현재 상위클래스 교육훈련을 이수한 승무원들을 통해 학습전이에 긍정적인 영향을 미치는 요인을 실증적으로 분석, 요인 별 우선순위를 파악하였다. 실증분석 결과 항공사 상위클래스 교육훈련 학습전이에는 개인특성, 교육훈련특성, 조직환경특성 모두 통계적으로 유의한 영향을 미쳤으며 개인특성에서는 학습동기가 자기효능감 보다 더욱 큰 영향력을 나타냈다. 교육훈련 특성에서는 업무관련성이 강사능력보다 더욱 큰 영향력을 가졌으며 조직환경 특성은 상사지원이 지속적 학습문화 보다 더욱 큰 영향력을 미쳤다.

Airlines with high dependency on human resources attach a greater importance on the learning and training of members of organization, and as the advent of various domestic low-cost airlines and foreign airlines threatens the large domestic airlines, the existing large airlines are oriented to premium airlines giving priority to the high class for differentiation. They are unsparingly making external and internal investments as a new management strategy to become premium airlines, and as a part of that, they are making efforts for education and training for nurturing high-class talents. However, there are a number of skeptical opinions on the performances of education and training, and thus the reality is that the organizations are groping for a more effective plan for education and training.
