본 연구의 목적은 유아교사를 대상으로 하여 정서노동과 자아탄력성, 직무만족도의 관계성을 살펴보고 유아교사의 정서노동이 자아탄력성을 통해 직무만족도에 영향을 미치는 경로를 분석하고 나아가 정서노동과 직무만족도 간에 자아탄력성이 매개효과를 분석하였다. 본 연구에서는 대구·경북지역의 유치원 및 어린이집에서 근무하는 유아교사 293명이 참여하였다. 연구문제 중심으로 연구결과를 살펴보면 첫째, 유아교사의 정서노동, 자아탄력성, 직무만족도 간의 경로를 분석하기 위해 구조모형을 분석한 결과, 정서노동과 자아탄력성, 직무만족도 간에 유의미한 경로가 나타났다. 둘째, 유아교사의 정서노동이 자아탄력성, 직무만족도에 미치는 직접효과, 간접효과, 총효과를 살펴보고 간접효과를 검증한 결과, 정서노동과 직무만족도 사이에 자아탄력성이 매개효과를 가지고 이는 통계적으로 유의하다는 결과를 도출하였다. 이를 통해 유아교사가 스스로 정서노동이나 자아탄력성의 의미 및 중요성을 이해할 수 있도록 하고 향후 유아교사의 정서관리나 자아탄력성 증진에 관한 다양한 프로그램 개발 기초자료로 활용할 수 있을 것이라 기대한다.

The main purpose of this study is to analyze the relationship between early childhood teachers`` emotional labor, ego resiliency, job satisfaction and analyze the path by which teachers`` emotional labor affect job satisfaction through early childhood teachers`` ego resiliency. Furthermore, the purpose of this study also lied on analyzing mediating effects of early childhood teachers`` ego resiliency. In this study, participants were 293 teachers working at kindergartens and child daycare centers located in Dae-Gu and Gyeong-Buk. The results of this study are summarized as follows. First, in the results of analyzing the Structural Equation Modeling on the relations among early childhood teachers`` emotional labor, ego resiliency, job satisfaction, significant paths were found between the emotional labor affect ego resiliency and job satisfaction. Second, the relations between emotional labor and job satisfaction were mediated by ego resiliency. We expect to early childhood teachers understand the meaning and importance of emotional labor, ego resiliency. We expect to using basic data development program of Emotion management or ego resiliency growth.
