최근 많은 연구에서 ``고성과 작업시스템(high performance work system)``이라는 새로운 인적자원관리 제도를 도입함으로써 기업의 재무적 성과나 비재무적 성과가 향상될 수 있다는 연구결과를 제시하고 있다. 고성과 작업시스템을 도입함으로써 종업원들의 기술수준이 향상되고 업무에 대한 동기부여가 증가함에 따라 더 높은 수준의 성과를 올릴 수 있다고 한다. 본 연구에서는 한국의 서비스업 산업에서의 고성과 작업시스템 도입 효과를 파악해 보고, 더불어 제조업과의 비교를 통해 서비스업에서의 고성과 작업시스템의 상대적 영향력을 파악해 보고 있다. 연구 결과, 한국에서의 고성과 작업시스템은 서비스업종에서도 통계적으로 유의한 수준에서 성과에 영향을 미치는 것으로 나타났으며, 효과의 크기는 제조업에서 보다 서비스업에서 더 큰 것으로 확인되었다. 본 연구는 기존 고성과 작업시스템의 효과에 대한 연구가 제조업 중심으로 이루어지고 있다는 점을 바탕으로 서비스업에서의 제도 도입의 효과를 파악해 보았다는 의의를 가지고 있으며, 본 연구에서의 결과를 바탕으로 소비자와의 접점에서 활동하는 항공산업에서도 인적자원에 대한 투자와 관리가 기업경쟁력의 원천임과 동시에 기업의 성과에도 직접적인 영향을 미칠 수 있다는 시사점을 제시하고 있다.

Many recent studies on the high performance work systems (HPWSs) in the field of strategic human resource management show the evidence that introduction of new innovative practices can increase the financial performance of a firm. The purposes of introducing HPWSs are to increase the skill level of employees, to motivate them to work harder, and to give them opportunities to take part in the decision making process of a firm. In this study, because of criticism that much research has focused on the relationship between HPWS and firm performance in the manufacturing industry, we attempt to examine the relationship in the service industry and compare the effect of HPWSs between two different industries (service industry versus manufacturing industry). The results of this study show that HPWSs have a statistically significant positive effect on the firm performance in the service industry and the level of effect is higher in the service industry than in the manufacturing industry. Based on these results, we discuss the practical implications of this study and make suggestions for the future research.
