최근 사회적기업이 사업성과 공공성을 동시에 추구하는 대안적 모델로 떠오르고 있다. 그러나 아직은 조직필드 형성의 초기단계로 전체적인 취약성으로 인해 사회적기업의 경쟁력확보는 어려운 상황이다. 뿐만 아니라 종업원에 대한 다양한 보상이 어려운 비영리조직의 특성상 경쟁력 확보를 위한 새로운 방안의 모색이 필요하다. 저자들은 사회적기업의 경쟁력 강화를 위해 종업원의 조직시민행동을 높이는 선행요인에 대해 연구하였다. 또한 비영리조직이기 때문에 더욱 강조되는 비전공유와 가치일치가 조직시민행동의 선행요인들이 조직시민행동에 미치는 효과를 더욱 강화시키는지를 검증하였다. 15개 사회적기업의 177명으로부터 수집한 자료를 바탕으로 실증분석 한 결과 절차공정성, 조직후원인식, 감성기반 신뢰, 인지기반 신뢰가 조직시민행동에 긍정적인 영향을 미치는 것으로 나타났다. 그리고 비전공유와 가치일치는 인지기반 신뢰를 제외한 나머지 선행요인들이 조직시민행동에 미치는 영향을 더욱 강화하는 것으로 나타났다. 이러한 결과와 함께 다양한 이론적 실무적 시사점을 제시하였다.

Recently social enterprise has emerged as new alternative model which pursues profit and social value simultaneously. However social enterprise still is at the early stage of emerging field, it is difficult to achieve competitiveness. Moreover because of the nature of the non-profit organization which have difficulty in paying various sorts of compensation for employees, social enterprise needs to approach from a new viewpoint. To enhance the competitiveness of social enterprise, this research examines the antecedences of organizational citizenship behavior. and we examine whether vision sharing and value fit which are central for non-profit management positively affects the relationship between the antecedences and organizational citizenship behavior. Results from 177 employees in 15 social enterprises show that procedural justice, perceived organizational support, affect-based trust, cognition-based trust positively affect organizational citizenship behavior. Vision sharing and value fit reinforce these relations except the relationship between cognition-based trust and organizational citizenship behavior. With these findings, we suggest several theoretical and managerial implications.
