유치원 교사의 직무 만족도 및 물리적 근무환경과 조직 헌신성과의 관계 연구
The relationship among the Job Satisfaction , the Physical Work Environments and the Organizational Commitment in Kindergarten Teachers

본 연구의 목적은 유치원 교사의 직무 만족도 및 물리적 근무환경과 조직 헌신성의 관계를 분석하기 위한 것이다. 이러한 목적을 위해 교사의 직무 만족도, 물리적 근무환경과 조직 헌신성이 직무만족척도(MMSQ), 물리적 근무환경척도(ECWES), 조직헌신성 설문지(OCQ)에 의해 측정되었다. 연구 대상은 서울시내 유치원 교사 231명이었으며 수집된 자료는 선형구조관계분석(LISREL)에 의해 분석되었다. 본 연구결과는 유치원 교사의 직무 만족도 변인과 물리적 근무환경 변인들은 교사의 조직 헌신성에 직접적 효과와 간접적 효과를 가지고 있는 것으로 나타났으며, 특히 원장에 대한 만족도가 조직 헌신성에 가장 큰 영향을 미치고 있는 것으로 나타났다.

The purpose of this study was to examine the relationships among the job satisfaction, physical work environments, and the organizational commitment of kindergarten teachers. The survey was given to 231 subjects sampled from private kindergartens in Seoul. The instruments used for the survey were: MMSQ for teachers` job satisfaction, OCQ for the organizational commitment and ECWES for the physical work environments. The data was analyzed with LISREL. It was found that: 1) the following variables, listed in order of degree, have the most significant total effects on the teachers` organizational commitment: satisfaction with the director, satisfaction with wage and the physical convenience of teaching activities, satisfaction with the job itself, teachers` privacy and the cleanliness of the work place; 2) the independent variables such as job satisfaction and physical work environments have indirect and direct effects on the dependent variables such as teachers` organizational commitment. Especially, satisfaction with director valuable was the strongest influence on the teachers` organizational commitment.
